With over 42,000 staff, Network Rail manages a complex and safety-critical infrastructure, but on the Wessex route, conflict had become the norm. In 2020, persistent bullying, gossip and confidential information leaks created a toxic culture at the Salisbury and Basingstoke signal boxes. Sickness absence rose, morale plummeted and formal cases stacked up.
CMP partnered with Network Rail to stop the cycle. Through targeted diagnostics and behaviour-focused training, we gave teams and managers the tools to have difficult conversations, challenge poor behaviour and lead cultural change. Formal cases dropped by up to 90%, and workshop engagement rates confirmed that trust and accountability were on the rise.
Key Outcomes
- Disciplinary cases dropped from 10–15 per period to just 1–2, with 100% resolved within the 60-day KPI
- 85% of attendees rated the training positively, with an average score of 7.5 out of 10
- Over 25% of participants highly recommended the programme
- Increased manager accountability and earlier resolution of workplace conflict
- Plans underway to expand the programme across the full Wessex route
“CMP helped us move from a cycle of conflict to a culture of conversation. The drop in formal cases and shift in behaviour has been remarkable — and lasting.”
